We think family businesses are hard because business and family are opposites. That’s a false belief. My parents were business partners. Later, my father and brother. Now, my husband, my mom, and I. While certain privileges are understandable, they must never compromise the company’s long-term interest. All decisions must follow set procedures, without exceptions. Educate executives and staff on the unique culture of a family business, while ensuring professionalism, integrity, fairness, and good governance remain the standard. Set boundaries, build trust, and lead by example.

Emotions override business logic often. Legacy blocks agile decision-making. Nepotism hinders talent retention. Values clash in scaling phases. Personal ties delay tough calls.

Casualmente, mi tesis de Licenciatura la realicé sobre las políticas de recursos humanos en empresas familiares de un sector de la provincia donde vivo y, entre los resultados arrojados, se observó la minimización de una gestión uniforme del capital humano, materializado en la definición incompleta o ausente de políticas claras que no son ni más ni menos, que líneas de acción específicas sobre una temática en particular que por definición, se revisa periódicamente y cuenta con responsables de llevarlo a cabo. La lógica de la empresa familiar, plantea una extensión de la cultura intrafamiliar con su consecuente informalidad. Debemos prevenir la fuga de talentos y en parte se logrará con reglas claras de juego, esto es: políticas.

Understanding if this is a 1st to 2nd generation handoff is also essential. Leading into these initial successes, founder-brand enmeshment is common. The work becomes teasing apart the founder and brand identities so the next generation can embody the brand fully, express it clearly, and lead with confidence. If it's a later-stage succession, 2nd into 3rd, etc., the focus shifts to reviewing brand identity to ensure both generations agree on what’s non-negotiable, while also creating space for the business to evolve in ways that reinforce brand integrity.

En el caso, de la sucesion, hemos visto infinidades de empresas que no llegan a la 2da o 3ra generacion, es por ello, que se debe empoderar a esa generacion de relevo, que conozcan el negocio y la dinamica de la operacion de la empresa. De esta manera se contribuye en la Planificacion de la sucesion.

Merci pour ce rappel essentiel. Ce qu’on oublie souvent, c’est que la relève ne se décrète pas, elle se prépare. Trop d’entreprises familiales attendent qu’une crise survienne (maladie, conflit, départ précipité) pour se poser les vraies questions : qui est prêt? Qui veut vraiment reprendre le flambeau? Et à quelles conditions? La relève, c’est autant une affaire de cœur que de compétence. Et pour qu’elle réussisse, il faut du temps, du dialogue… et parfois, accepter de se faire accompagner. Parce qu’entre le désir de continuité et le besoin d’évolution, il y a tout un équilibre à trouver.

I started to address this in my last response. Growth is not an inherent threat to tradition, and these are not pure opposites. However, it can feel like tradition is stifling growth by rejecting modernization and current market trends. The solution here, from a brand perspective, is always to look at the brand identity in its purest form vs. the historic manifestations of that identity. And ask from the brand's perspective, "How can we grow with integrity? What are the new and current manifestations of this brand identity we can pursue?" Avoid imposing trends that don't reinforce brand integrity, but embrace change at the same time.

Outra maneira de lidar com esse desafio é criar formas de todos da família participarem das decisões, respeitando o que já foi construído, mas também olhando para o futuro. Ter um conselho de administração, com pessoas da família e também de fora dela, pode ajudar a trazer novas ideias e a equilibrar tradição e inovação. Também é muito importante manter um diálogo aberto e respeitoso entre os familiares, para resolver os conflitos de forma positiva e manter o foco no crescimento da empresa. Assim, a empresa consegue preservar sua história e, ao mesmo tempo, se adaptar para continuar forte no mercado.

Crescer sem perder a essência é, talvez, o verdadeiro teste de maturidade das empresas familiares. Quando tradição e inovação caminham juntas, a empresa deixa de ser apenas uma herança — e se transforma num legado. Valores sólidos devem servir como âncoras, não como correntes. Para realizar este equilíbrio, além de bem definido os valores, devem estar definido os propósito daquela empresa familiar! Ssta combinação faz com que empresa, colaborador, donos familiares e seus sucessores possam andar lado a lado! Uma sabendo respeitar o outro dentro dos valores e propósitos!!! E além disso uma gestão por méritos!!!

O grande dilema é quando existe sobreposição de papéis: quem é chefe, quem é parente, quem é ambos? Investir em programas de mentoria cruzada (onde líderes externos também preparam sucessores familiares) e avaliações externas para garantir que a escolha do sucessor seja baseada em competência, não só em sobrenome. O maior desafio que encontro é o de adotar sistemas claros de avaliação de desempenho com critérios objetivos para todos, inclusive familiares, e atrelar bônus e promoções a resultados. Criar uma cultura de aprendizado, onde falhas são vistas como oportunidades de crescimento, é um diferencial competitivo pouco explorado. Invista em governança formal, como conselhos consultivos mistos (familiares e externos).
